PhD Degree Awarded to Mr. Mustafa Al-Bawri in Business Administration

Mr. Mustafa Ahmed Mohammed Naji Al-Bawri was awarded a PhD degree in Business Administration for his dissertation titled: The Effect of Delegation of Authority on Employee Performance through Organizational Loyalty: A Field Study in Yemeni Banks in the Capital Secretariat, Sana’a, which was submitted to the Graduate Center for Business Administration Studies at Sana’a University. The dissertation defense was held on Tuesday, August 5, 2025.
The PhD Viva-Voce Committee, which was formed based on a resolution issued by the Graduate Studies and Scientific Research Council, consisted of the following:

The study aimed to measure the impact of delegation of authority (across administrative, financial, technical, and decision-making dimensions) on employee performance (across job satisfaction, creativity, organizational commitment, and productivity dimensions) through organizational loyalty, with its affective, continuance, and moral loyalty dimensions, in Yemeni banks operating in the Capital Secretariat (Sana’a).
The Study yielded several key findings as follows:
- The levels of employee performance, delegation of authority, and organizational loyalty in Yemeni banks under study were all rated high on the seven-point Likert scale.
- Delegation of authority had a positive impact on employee performance in Yemeni banks under study.
- All dimensions of delegation of authority had a positive effect on employee performance, except for financial delegation, which showed no effect.
- Delegation of authority had a positive impact on organizational loyalty.
- Financial delegation and decision-making delegation positively influenced organizational loyalty.
- Administrative delegation and technical delegation showed no positive effect on organizational loyalty.
- Organizational loyalty in all its dimensions positively affected employee performance.
- Delegation of authority positively influenced employee performance through organizational loyalty in all its dimensions.
- No statistically significant differences were found in average responses regarding employee performance attributable to personal and job-related variables (gender, education level, job title, or years of service), except for age, where differences were observed.
- The direct impact of delegation of authority on employee performance was found lower than its indirect effect through organizational loyalty. Similarly, employee performance achieved through delegation of authority was lower than that achieved through organizational loyalty.
The study recommended increasing the practice of delegation of authority in all its dimensions and embedding it as a core element of the organizational culture in Yemeni banks under study, given its positive effect on both employee loyalty and performance. It also called for strengthening organizational loyalty across all its dimensions by providing a work environment that fosters such loyalty, thereby enabling optimal utilization of human resources. Furthermore, it stressed the need to enhance both delegation of authority and organizational loyalty to improve employee performance, which is a cornerstone for achieving banking sector objectives efficiently and effectively.
The dissertation defense was attended by faculty members, researchers, students, colleagues, and the researcher’s family.
